Stay Interviews

  • An exit interview is a survey conducted with an individual who is separating from an organization
    • An organization can use the information gained from an exit interview to assess what should be improved, changed, or remain intact
    • More so, an organization can use the results from exit interviews to reduce employee turnover and increase productivity and engagement – thus reducing the high costs associated with turnover
  • What’s the inherent issue with exit interviews?
    • The feedback and information comes when its already too late and the person has one foot out the door
    • This is a big issue if you have high performers / stars / SMEs / or very niche experts that are valuable to your company
    • Studies have shown that the average cost to replace an employee that turns over is up to 33% of that persons annual salary – so if a person was making $100k it would cost the company roughly $30k to replace that headcount
    • Lots of indirect costs including: recruiters salary as a ratio of time spent on the role / training to ramp the person up / dollars lost due to loss of productivity / fringe benefits / inflation / etc.
  • What’s our solution? What does better look like?

  • The stay interview is preferable to an exit interview because, in a stay interview, you ask current employees why they continue to work for your organization
    • The results of a stay interview give you knowledge about what the organization can improve now and how you can retain your remaining, valued employees. You also learn what your organization or department is doing well when employees identify what they like about their current job and employer
    • The stay interview is an opportunity to build trust with employees and to assess the degree off employee satisfaction and engagement that exists in a department or company
    • Experts recommend doing them at least once a year opposite the employee performance review, and twice in the critical period during which your company experiences attrition of new hires (for example the first 40 to 50 days for fast food workers, or 90 to 180 days for engineers).
  • Like all things in HR and organizational behavior, there isn’t one perfect exact way to do something, it is all contingent on the people, culture, company, etc.
    • Listed here are some generic questions that are common to a lot of stay interviews – it is important that practitioners think through what makes sense to ask for their specific organization:
      • What about you jobs makes you want to jump out of bed in the morning?
      • What did you love in your last position that you’re not doing now?
      • What bothers you most about your current role and responsibilities?
      • What can your manager do to better support you?
      • What motivates and demotivates you?
      • What does real meaningful recognition look like to you?
      • What would you like to learn still?

Scenario

You are the HR Manager at a mid sized tech company in the Los Angeles area. You’ve worked here for 3 years and have noticed a disparity in the tenures of employees as of late.

You have a population of very seasoned older employees that have been at the company averaging 4+ years and you have a population of less experienced younger employees that have relatively short tenures of around 2 years.

In the recent, there has been talks of layoffs due to a potential takeover by an even larger company. The culture typically laid back and people seem to like each other and their managers. There’s no shortage of volunteers for charitable events on company time, but few employees “go above and beyond”.

About the Research Paper

Students will conduct an in-depth country analysis of an emerging market economy to determine its suitability for foreign direct investment (FDI) as a multinational corporation’s (MNC) global financial strategy. Opportunities for arbitrage and portfolio investments should also be researched and discussed.

An emerging market is a country with a Gross National Income (GNI) of $10,00.00 per capita (or with the potential for the 10K milestone) such as China, India, the Czech Republic, United Arab Emirates, Egypt, Turkey, Mexico, Thailand, Indonesia, Chile, Republic of Ireland, Israel, Romania, Brazil, South Africa, Vietnam, Russia, Malaysia, Israel, Bulgaria, Ghana, Poland, The Philippines, Qatar, Saudi Arabia, Botswana, etc.

Additionally, there should be projected costs of the FDI in the host country’s currency translated into its U.S. dollar equivalent, with estimated price and demand schedule for the next 3 years. The weighted average cost of capital (WACC) should be part of the discussion to facilitate understanding of the project costs and future cash flows (discounted to its present value) from the investment. The appropriate hedging instruments to mitigate potential exposure to FX, economic and translation risks should also be discussed.

The purpose of the research assignment is to demonstrate understanding of the student learning outcomes as stated, and the relationship between the dynamics of profitability and global financial strategy in a multinational setting.

Economic Risk:

Size of External Debt: What is the size of the external debt and the related interest payments (debt service)? If a country has a large stock of external debt, its monthly debt service may be burdensome to the point where the government might not be able to provide basic social services, and education to its citizens, because most of its revenue would be spent on servicing external debt. How would high debt service affect FDIs?

Structure of the Current Account: What is the trade balance of your adopted country? Does it have a trade surplus, or trade deficit, and if so, why? What are the implications of a trade surplus or deficit on FDIs?

Capital Controls and Repatriation of Profits: Research and discuss if the host country has policy on blocked funds (capital controls) past and present that could affect repatriation of profits by the MNC to its home country.

Resource Endowment, Level of Development and Economic Diversification: What natural resources does the country have, that it can export to earn hard currencies? And what is its level of development as classified by the World Bank (low-income, middle income, or an upper income economy), and how diversified is its economy? What are the implications of these factors on FDI?

Size and Composition of Savings and Investment: This section is referring to household savings rate in the country. Why is savings rate of interest to an MNC considering FDI in the host country?

Rate and Pattern of Economic Growth: What is the current GDP growth rate for the country? Has the GDP growth rate been consistent over the years, or it changes from time to time? If so, why? Why is GDP growth rate of interest to an MNC considering FDI in the host country?

Effectiveness of Fiscal and Monetary Policies: How effective is the tax and expenditure policies (fiscal policy) of the country? And how about its monetary policy that may focus on money supply levels and inflation targeting as the key instruments for monetary policy management? Inflation targeting is the exclusive use of interest rates to control inflation. Why are fiscal and monetary policies of interest to an MNC considering FDI in the host country?

Structural Economic Reforms: Privatization (selling government owned companies to private investors) and liberalization of the economy are examples of structural reforms. Why are structural economic reforms of interest to an MNC considering FDI in the host country?

Long-Term Economic Projections: What is the country’s central bank and the International Monetary Fund saying (forecast) about the future GDP growth of the country? Why are long-term economic projections of interest to an MNC considering FDI in the host country?

Sport Obermeyer Case Studies: (100 points)

Relevant case studies will be introduced throughout the quarter to facilitate a comprehensive understanding of a specific supply chain concept as it relates to real world situations. Students will be required to appraise, evaluate and determine an appropriate solution for a designated organization based both on the case study and outside research. They will present their conclusions in class along with the requisite discussion of how their determination was made. An accompanying 2 to 4 single spaced paper describing and elaborating on the case study findings is also required.

Case Formatting:

  • Cases should be read twice. The first reading will allow the reader a basic understanding of the background and relevant issues of the case. The second reading will allow a deeper understanding of the key facts, issues, and assumptions.
  • The format of each case should be 2-4 pages single spaced in Arial or Times New Roman font not including the appendix. A cover sheet or table of contents is not needed.
  • A brief summary of the case in the introduction is appropriate; please do not exceed more than one paragraph (4 sentences).
  • The thesis/problem statement must be clear, concise (one or two sentences) and should immediately follow the summary. The problem statement should clearly identify and outline the problem of the case, laying the foundation for the resulting case analysis.
    1. Example: Apparel Company has struggled to create accurate forecasts based on both qualitative and quantitative measures to allow the proactive planning of production to ensure the best product mix for their target market.
  • The overall tone of the case should be unbiased, and the reader should only report the facts and make logical assumptions when needed. Do not write, “I feel, I believe.” Simply state the facts clearly. For example, “The company should do ___ because ___”.
  • Avoid using quotes from the case. Paraphrase when needed.
  • Be specific! When referring to quantities or time frames, provide the actual data. For example, “the company increased market share.” Instead, write, “the company sustained a 10% increase in market share compared to 2019.”
  • The conclusion must link back to the problem statement and address each issue with logical recommendations that are specific and actionable. When action is required please specify a recommended implementation time frame and the reasoning behind your decision.
  • Do not use contractions. Can’t, Don’t, Wouldn’t, should be cannot, do not, would not, respectively.
  • Use direct and elevated language. Do not write as if one would “speak” or use casual jargon. Such as, “Seeing how,” “On par,” “In other words,” “In today’s day and age.” Instead, examples of similar verbiage could be, “Due to,” “Equivalent to,” “Rather,” “Currently”.
